Plus, I have a question:

How much “superstar” must already be inside, and how much can be mentored?

If someone is highly motivated, reliable, and of good intelligence – but doesn’t know the business – can you turn that person into a superstar if you take the time to teach them the skills? And maybe more important than “can you” is: “would you”?

Or would you rather keep looking for a superstar who already has the skills?
